การศึกษาคุณลักษณะผู้นำในการสร้างชุมชนเข้มแข็งตามแนวการทำเกษตรแบบยั่งยืน ศึกษากรณี: สหกรณ์บ้านคลองโยง อำเภอพุทธมณฑล จังหวัดนครปฐม มีวัตถุประสงค์ 3 ประการ คือ 1) เพื่อศึกษาความเป็นมาและบริบทของพื้นที่สหกรณ์บ้านคลองโยง อำเภอพุทธมณฑล จังหวัดนครปฐม 2) เพื่อศึกษาคุณลักษณะผู้นำในการสร้างชุมชนเข้มแข็งตามแนวการทำเกษตรแบบยั่งยืน ของสหกรณ์บ้านคลองโยง อำเภอพุทธมณฑล จังหวัดนครปฐม และ 3) เพื่อนำเสนอรูปแบบคุณลักษณะผู้นำในการสร้างชุมชนเข้มแข็งตามแนวการทำเกษตรแบบยั่งยืน โดยประยุกต์ใช้ทฤษฎีภาวะผู้นำการเปลี่ยนแปลงของ Bass และ Avolio (1994) มีวิธีดำเนินการวิจัยในเชิงคุณภาพ ศึกษาจากเอกสาร แนวคิดทฤษฎี งานวิจัยที่เกี่ยวข้อง และการสัมภาษณ์เชิงลึก โดยรูปแบบการวิจัยเป็นแบบกรณีศึกษา ใช้แบบสัมภาษณ์เชิงลึกเป็นเครื่องมือในการเก็บรวบรวมข้อมูล ซึ่งผู้ให้ข้อมูลสำคัญ ประกอบด้วย ผู้นำในการขับเคลื่อนสหกรณ์บ้านคลองโยง สมาชิกสหกรณ์ และนักวิชาการ

ผลการวิจัยพบว่า ความเป็นมาและบริบทของพื้นที่สหกรณ์บ้านคลองโยงเป็นพื้นที่ที่ทำการเกษตรเป็นหลัก โดยบรรพบุรุษได้บุกเบิกหักร้างถางพงในบริเวณ “ทุ่งนครชัยศรี” เพื่อเป็นที่อยู่อาศัยและที่ทำมาหากินในลักษณะของการเช่ามาโดยตลอด ด้วยความทุกข์ยากจากการไม่มีสิทธิในการถือครองที่ดิน ส่งผลให้ชาวบ้านรวมตัวกันเคลื่อนไหวหลากหลายรูปแบบ จนนำไปสู่การกำหนดนโยบายการถือครองที่ดินและบริหารจัดการที่ดินอย่างยั่งยืนและมั่นคงโดยชุมชนในรูปโฉนดชุมชนของรัฐบาล และพัฒนาพื้นที่ไปสู่การทำการเกษตรแบบยั่งยืน ส่วนคุณลักษณะผู้นำในการสร้างชุมชนเข้มแข็งตามแนวการทำเกษตรแบบยั่งยืน ของสหกรณ์บ้านคลองโยง อำเภอพุทธมณฑล จังหวัดนครปฐม พบว่า 1) มิติการมีอิทธิพลอย่างมีอุดมการณ์ ผู้นำของสหกรณ์บ้านคลองโยง สามารถเป็นแบบอย่าง เป็นผู้นำทางความคิด นำปฏิบัติ จูงใจให้สมาชิกสหกรณ์ทำกิจกรรมต่างๆ 2) มิติการสร้างแรงบันดาลใจ ผู้นำสร้างแรงจูงใจให้สมาชิกสหกรณ์บ้านคลองโยงมีความรู้ความเข้าใจ และตระหนักว่า การทำเกษตรอินทรีย์เป็นแนวทางที่ช่วยสร้างความยั่งยืนในอาชีพให้กับคนในชุมชน 3) มิติการกระตุ้นทางปัญญา ผู้นำให้คนในชุมชนตระหนักถึงปัญหาที่เกิดขึ้นจากการใช้สารเคมีที่เป็นอันตรายในการทำการเกษตร โดยผู้นำลงมือทำให้ชาวบ้านเห็น จากนั้นชาวบ้านจึงลงมือทำตามและเรียนรู้กับปัญหา อุปสรรคที่เกิดขึ้น เพื่อหาวิธีการใหม่ในการแก้ปัญหาเอง และ 4) มิติการคำนึงถึงความเป็นปัจเจกบุคคล มีการเปิดโอกาสให้ทุกคนได้แสดงความคิดเห็น ซักถาม และให้ข้อเสนอแนะต่างๆ ได้อย่างเสรีในการดำเนินกิจกรรม รวมถึงคำนึงถึงความถนัด ความเชี่ยวชาญ และบุคลิกลักษณะของแต่ละบุคคลเป็นสำคัญ ส่วนสุดท้ายรูปแบบคุณลักษณะผู้นำในการสร้างชุมชนเข้มแข็งตามแนวการทำเกษตรแบบยั่งยืนที่เหมาะสมกับบริบทของประเทศไทย ประกอบด้วย 1) ผู้นำชุมชนเชิงประกอบการ 2) ผู้นำที่สามารถเชื่อมโยงเครือข่ายทุกภาคส่วน ทุกระดับ และเป็นนักเคลื่อนไหวทางสังคม 3) ผู้นำที่ส่งเสริมการจัดการความรู้ และสร้างชุมชนแห่งการเรียนรู้ และ 4) ผู้นำที่สามารถสร้างการมีส่วนร่วม และเพิ่มศักยภาพในการจัดการตนเองและพึ่งพาตนเองของคนในชุมชน

The objectives of this research were 1) to study the resources and context in location of Ban Klong Yong Cooperative Limited, Phutthamonthon District, Nakhonpathom Province 2) to study the characteristics of the leaders of the strengthened community corresponding to sustainable Agricultural of Ban Klong Yong Cooperative Limited, Phutthamonthon District, Nakhonpathom Province and 3) to present the characteristics of leaders of strengthened community corresponding to sustainable Agricultural. The leader of changing theory of Bass and Avolio (1994) was applied in this research. The research methodology of this research was the qualitative research to study from the documents, theory, concepts and involved research and in-depth interview. The concept of this research was the case study to use the in-depth interview to collect the data. The important informants were the leaders who managed the Ban Klong Yong Cooperative Limited, Phutthamonthon District, Nakhonpathom Province, the members and the academic officers.

The results of this research were showed that the resources and contexts of Ban Klong Yong Cooperative Limited, Phutthamonthon District, Nakhonpathom Province were the specific agriculture and the ancestors were beginner to reclaim the land of “Thoong Nakhon Chaisi” for the residents and rent in the long time. The farmers were not the owner of the land for living, so they gathered into a group to lead the land owner policy and the strengthened community corresponding to sustainable land of the community title deed of government to develop the agriculture to the sustainable agricultural. The characteristics of the leaders of the strengthened community corresponding to sustainable agricultural of Ban Klong Yong Cooperative Limited, Phutthamonthon District, Nakhonpathom Province were 1) ideal influence side, the leaders were the good model in the thinking, performance and to motivate the members to participate the activites 2) inspiration side, the leaders suggest the members to know the organic agriculture to lead the sustainable agriculture of the members 3) intellectual motivation side, the leaders should suggest the members to know the disadvantages of the chemical in the agriculture and the leaders should do themselves to be the model for the members and to study the problems and obstacles and to find the way to solve the problems 4) individual side, to give the chances for the members to show the opinions, suggestions and to ask the questions in each activity and to aware the skills, professional and characteristics of each. The last was the characteristics of the leaders for strengthened community corresponding to sustainable agricultural and context of Thailand consisted of 1) business leader community 2) the leaders who connected to the every part and level of network and to be the social mobility 3) the leaders who supported the knowledge management and learning community, and 4) the leaders who supported the participation and to increase the quality of the self- management and self-sufficiency of the member community.
